Abstract and Keywords

This chapter is about how organizational climate and culture are related to the aggregate productive and counterproductive behavior of employees in organizations. It begins by clarifying how individual behavior differs from unit-level behavior, as well as the ways that unit-level behavior can be conceptualized and studied. It then introduces a framework that illustrates how organizational cultural assumptions and values are manifested in the policies, practices, and procedures that form the basis for the organization’s climate; it further proposes that the way those processes influence organizational effectiveness is through their impact on employees’ unit-level behavior. To support this model, the chapter reviews literature on how organizational culture and climate are related to productive behavior (which mostly focuses on organizational citizenship behavior) and counterproductive behavior (in various forms including deviant, aggressive, abusive, or uncivil behaviors). It closes with recommendations for future research by highlighting underexplored areas within the discussed framework.
